The future of hiring: Why past success no longer predicts executive readiness

One of the most talked-about moments in the podcast comes from Organisational Psychologist, Assessment Specialist and whitepaper author Medis Moradi.

She discusses how technology is changing where expertise sits and what this means for leadership. She says:

I think the only slightly potentially controversial thing I said in that article was that leaders need to let go of their ego. You are no longer the experts in the room, because you now have technology that will tell people everything that you have gathered.

As AI changes access to information and knowledge, leadership value is shifting. Leaders are no longer defined by being the person with all the answers. Organisations instead value them for their judgement, their ability to guide decisions, and their influence.

Redefining Executive Roles for an AI-Driven Future

Medis also highlights a growing challenge for hiring teams: roles are evolving faster than job briefs. A recurring theme in the podcast is the growing difficulty organisations face when defining senior roles. AI cuts across traditional functional boundaries, making many roles harder to describe through inherited accountabilities or task lists. She explains that the first question should not be “who do I want?” but “what is this role going to be in the next two or three years, and then working backwards from that” to understand the skills needed.

This needs organisations to take a forward-looking approach. Rather than basing roles on past responsibilities, hiring teams should project future role needs and choose the capabilities that drive success.

Why Outcome-Based Executive Hiring Is Replacing Traditional Job Descriptions

The podcast reinforces a critical point: senior hiring is now about outcomes. Organisations hire leaders to achieve something, not to perform a list of tasks. Whether the goal is transformation, growth or stabilisation, the outcome defines the role more accurately than any job description.

Dan Benson, UK Managing Director of Morgan Philips Group, explains why organisations need to rethink how they assess senior leaders. Dan says:

You don't hire a leader to do a job. You hire them to achieve something.”

This changes how organisations should assess readiness. Hiring teams need to understand what they need a leader to achieve and whether they have the judgement, adaptability and capability to deliver those outcomes.

AI literacy, adaptability and the changing definition of executive readiness

AI literacy is now an important part of executive readiness. Yet, this does not mean leaders need deep AI expertise. As Medis explains, leaders need “enough of an understanding of what it is to be able to not just use it, but also ask good questions”.

AI can accelerate tasks such as summarising information and analysing data. But it cannot replace the judgement needed to make complex trade-offs and decisions.

Medis highlights this adaptation gap, explaining that many organisations want leaders who understand AI and can drive innovation, but those leaders can face obstacles when businesses are unwilling to adapt. Yet, hiring leaders with AI capability is only part of the challenge.

As AI continues to reshape roles, organisations can’t always hire people with experience of challenges that have never existed before. This makes learning agility, curiosity and the appetite to develop new skills important indicators of readiness.

As Harry Shepherd, UK Director at Morgan Philips Specialist Recruitment, explains, “It’s about finding someone who has the appetite to learn it.”

The podcast explores why hiring for AI capability is only the beginning, and why organisations must rethink how they prepare leaders for changing environments.

AI and the importance of human leadership

While much of the discussion around AI focuses on technology, the podcast highlights a different perspective: AI is making human leadership more important, not less.

Alan McFarlane explains that “AI actually increases the importance of the human element of what we're doing. It doesn't decrease it.”

As technology becomes more embedded in organisations, qualities including judgement, empathy, influence and the ability to bring people through change become even more valuable.

The future of leadership is not about choosing between technology and people. It’s about understanding how both works together.
